Abstract

Penelitian ini bertujuan menganalisis strategi perekrutan dan retensi sumber daya manusia (SDM) milenial di MA Al Amiriyyah melalui perspektif kepemimpinan kolegial sebagai fondasi budaya organisasi, dengan menelaah kesesuaian nilai, mekanisme kolaborasi, serta faktor-faktor yang memengaruhi keterikatan dan loyalitas kerja guru milenial. Penelitian ini menggunakan metode kualitatif dengan pendekatan studi kasus melalui wawancara mendalam, observasi partisipatif terbatas, dan analisis dokumen kelembagaan; data dianalisis menggunakan teknik analisis tematik melalui proses reduksi, pengkodean, dan kategorisasi, serta divalidasi melalui triangulasi sumber, teknik, dan member checking. Hasil penelitian menunjukkan bahwa perekrutan guru milenial tidak hanya didasarkan pada kompetensi akademik, tetapi juga pada kesesuaian nilai, kesiapan berkolaborasi, dan orientasi terhadap budaya kolegial, sementara retensi diperkuat melalui pengembangan karier, mekanisme apresiasi kolegial, ruang inovasi pedagogik, dan kepercayaan kepemimpinan. Praktik kepemimpinan kolegial terbukti berkontribusi pada pembentukan rasa memiliki, komitmen afektif, dan stabilitas organisasi. Kesimpulannya, integrasi antara perekrutan berbasis nilai dan retensi melalui pemberdayaan kolegial mampu menciptakan budaya kerja inklusif dan berkelanjutan, dengan kontribusi penelitian pada pengembangan model pengelolaan SDM milenial di lembaga pendidikan Islam yang adaptif dan relevan dengan dinamika organisasi era digital.
