Living Tawhid in Academic Work: An Ethnographic Study of Spiritual Embodiment in HR Practices at Pesantren-Based Universities

Penelitian etnografi ini bertujuan untuk menganalisis secara mendalam bagaimana prinsip Tawhid (ke Esaan Ilahi) dioperasionalisasikan dan menjadi paradigma inti dalam praktik Manajemen Sumber Daya Manusia (MSDM) di lingkungan Universitas KH. Mukhtar Syafaat (UIMSYA), yang merupakan ekosistem unik berbasis nilai pesantren. Melalui pengamatan partisipan selama 12 bulan, wawancara mendalam dengan 32 informan (dosen, tenaga kependidikan, dan pimpinan), serta analisis dokumen internal, studi ini mengungkap bahwa nilai tauhid tidak hanya menjadi fondasi filosofis, tetapi termanifestasi dalam tiga bentuk praktik SDM yang khas: (1) Sistem rekrutmen dan seleksi yang mengintegrasikan penilaian fit spiritual dan akademik, (2) Mekanisme pengembangan karir berbasis konsep amal jariyah dan pelayanan, serta (3) Pola kepemimpinan dan pengambilan keputusan kolegial yang berporos pada musyawarah dan prinsip kemaslahatan umat. Temuan ini berkontribusi signifikan terhadap pengembangan teori Islamic Human Resource Management dengan memperkenalkan model "Tawhidic HRM Embodiment", yang menawarkan perspektif indigenous sebagai alternatif kritis terhadap pendekatan MSDM Barat yang sekuler. Implikasi penelitian menunjukkan bahwa keselarasan antara nilai transendental dan sistem SDM operasional menjadi kunci daya tahan dan identitas institusi pendidikan Islam, sekaligus membuka wacana baru tentang integrasi spiritualitas-autentik dalam literatur manajemen sumber daya manusia kontemporer.
