MANAGEMENT SUMBER DAYA MANUSIA MADRASAH DALAM PERSPEKTIF STRATEGIC HUMAN CAPITAL: SEBUAH STUDI KUALITATIF

Penelitian ini bertujuan untuk mengkaji praktik manajemen sumber daya manusia di madrasah dalam perspektif Strategic Human Capital, dengan menempatkan guru dan tenaga kependidikan sebagai aset strategis lembaga. Penelitian menggunakan pendekatan kualitatif deskriptif-interpretatif yang dilaksanakan pada madrasah terpilih secara purposif, dengan melibatkan pimpinan madrasah, guru, dan tenaga kependidikan sebagai informan. Pengumpulan data dilakukan melalui wawancara mendalam, observasi non-partisipan, dan studi dokumentasi, kemudian dianalisis secara tematik melalui proses reduksi data, penyajian data, dan penarikan kesimpulan, serta diuji keabsahannya melalui triangulasi sumber dan metode. Hasil penelitian menunjukkan bahwa manajemen sumber daya manusia di madrasah telah mulai bergeser dari pendekatan administratif menuju pendekatan yang lebih strategis, namun implementasinya belum terintegrasi secara sistematis dalam perencanaan kelembagaan. Pengembangan kompetensi guru masih bersifat responsif dan jangka pendek, sementara kepemimpinan madrasah dan budaya organisasi berbasis nilai-nilai keislaman berperan signifikan dalam membangun loyalitas, komitmen, dan motivasi kerja guru, khususnya melalui keterpaduan antara motivasi finansial dan misi pendidikan Islam. Urgensi penelitian ini terletak pada pentingnya penguatan pengelolaan sumber daya manusia madrasah secara strategis, holistik, dan berkelanjutan agar mampu meningkatkan mutu pembelajaran, memperkuat identitas kelembagaan, serta menjaga daya saing madrasah di tengah dinamika pendidikan global.
