Abstract

Penelitian ini bertujuan menganalisis secara mendalam dinamika pengembangan sumber daya manusia (SDM) guru madrasah dengan menitikberatkan pada interaksi antara motivasi individu, dukungan organisasi, relevansi model pengembangan profesional, serta tantangan struktural yang memengaruhi keberlanjutan pengembangan kompetensi guru. Penelitian menggunakan desain kualitatif dengan pendekatan studi kasus untuk memperoleh pemahaman kontekstual mengenai praktik pengembangan SDM dalam lingkungan pendidikan Islam. Data dikumpulkan melalui wawancara semi-terstruktur, observasi, dan analisis dokumen kelembagaan, kemudian dianalisis menggunakan pendekatan analisis tematik guna mengidentifikasi pola dan tema substantif. Hasil penelitian menunjukkan bahwa efektivitas pengembangan SDM guru madrasah terbentuk melalui relasi dinamis antara motivasi intrinsik guru dan dukungan organisasi yang bersifat struktural, kolaboratif, serta reflektif. Temuan juga mengungkap bahwa model pengembangan profesional berbasis kebutuhan dan komunitas praktik lebih berdampak dibandingkan pendekatan administratif yang top–down. Namun demikian, keberlanjutan pengembangan SDM masih menghadapi hambatan sistemik berupa beban kerja administratif, keterbatasan waktu refleksi, dan fragmentasi kebijakan kelembagaan. Kontribusi penelitian ini terletak pada penyediaan pemahaman empiris yang integratif mengenai pengembangan SDM guru madrasah sebagai proses sosial-organisasional, sekaligus memperkaya literatur manajemen pendidikan Islam dengan perspektif kontekstual yang berbasis praktik lapangan.
